Abstract


Innovation is the "breakthrough of strategic decisions" for the leaping development of countries and organizations, which has unprecedented significance. Incremental innovation is of great significance in the rapid sharing of visible interests. But in modern China, the short board of development is the core patent of scarcity. Only taking the radical innovation as the leading innovative ways to grasp the initiative of innovation of world science and technology, will we eventually realize the leapfrog transformation from catching-up countries to leading countries.This study, from the angle of controlled motivation and autonomous motivation, focuses on exploring the factors and mechanism of the effects of different purpose orientation of performance appraisal on the incremental innovation behavior and radical innovation behavior of enterprise workers and university master’s and doctoral tutor. Specific methods include differences testing, correlation analysis and structural equation modeling. In the current economic transition and development period of China, we except to provide a theoretical basis for the innovation management of the choice of appropriate performance appraisal methods in intellectual work.Study1involves236corporate workers. Samples are widely distributed and have good representation. Structural equation model shows that evaluative appraisal is achieving a positive impact on incremental innovation behavior (0.095) through a completely mediating role of controlled motivation, and developmental appraisal is achieving a positive impact on incremental innovation behavior (0.244) through direct effect and partial mediating role of controlled motivation. Evaluative appraisal has a negative direct impact on radical innovation behavior (-0.221), while developmental appraisal has a positive impact on radical innovation behavior through direct effect and partial mediating role of autonomous motivation (0.605). Evaluative appraisal can promote incremental innovation behavior actively while weaken radical innovation behavior negatively. Developmental appraisal can positively encourage incremental innovation behavior and radical innovation behavior at the same time.Study2deals with287university master’s and doctoral tutors, which has a high degree of purity and good representation. Structural equation model suggests that the impact of evaluative appraisal on teacher’s motivation and innovation behavior are not significant, but there is still a negative impact on innovation behavior though motivation. Development appraisal exists positive impact on incremental innovation behavior (0.330) through the mediating role of controlled motivation and autonomous motivation. Developmental appraisal exists positive impact on radical innovation behavior (0.271) through the completely mediating role of autonomous motivation. Developmental appraisal can actively promote both incremental innovation behavior and radical innovation behavior.
