Abstract


Professional development of teachers by the teacher's personal history, work environment and their own professional knowledge, skills and attitudes of a variety of factors and constraints. If the professional development of the most important external conditions is the school environment and development mechanism, then the teacher's professional development needs and motivation is endogenous forces. Therefore, the present study was to explore the teachers through different stages of a relatively stable career needs and impetus for the school administrators and teachers in ordinary schools professional development environment to achieve specific practical ideas and viable mechanism. First, the main part of this paper, starting from the literature, home and abroad through the collation of existing research and assessment to determine the logical starting point of this article and research value. Secondly, this study followed an empirical study, primary school teachers from three different seniority starting their journey through life, understanding and analysis of their school environment and in particular the process of professional development needs of experienced change and the reasons for this change generated . That is, through repeated interviews with the case in the form of the world to show their self and the surrounding environment interactions and effects are summarized in the career development needs at different stages of the development of character and motivation. Based on the case study, this paper Jiangsu, Zhejiang, and Shanghai have chosen four schools one hundred teachers in the Teachers' professional development needs and motivation, \In the professional needs, entry motives, values, stages of development and external conditions and other aspects of the existing situation and interrelated, and to take the professional development of teachers ten classification indicators intercollegiate comparison. Finally, summarize and explain A school with three other schools in the teachers' professional development characteristics differences. In this study, the mechanism chosen A school as part of the study sample. Specifically daily cooperation from the teacher, the creation of classes, expert observation and evaluation and self-reflection, group observation and evaluation, teachers and school construction site salon cut into six areas, the school teachers' professional development cooperation mechanisms for progressive exploration, explore how to form conducive to meet the developmental needs of teachers, but also to stimulate intrinsic motivation of teachers training mechanism. Finally, the researchers from the individual vision inspired, the formation of professional teams, school change and cultural accumulation in these three areas proposed study's conclusions.
