Abstract


The 21st century is the era of knowledge economy , knowledge-based industries in the industrial structure, the proportion is increasing , knowledge workers become the core of human capital. When a knowledge workers into the enterprise , the enterprise will sign a paper between employees , formal contract, but deep in the heart of employees of the enterprise there is also a psychological expectations , this is psychological contract, while business-to- employees also have an expectation to achieve a standard , responsibilities and obligations of both parties are mutually conditioned. Contract relative to the economy , although the psychological contract employees and organizations exist in the inner depth , not outstanding performance , but its employees' behavior , has a vital role in human resource management and organizational behavior important research one of the topics . Therefore , this article from the perspective of psychological contract to study the knowledge worker incentive problems of practical significance . This article from the perspective of psychological contract paper studies knowledge workers incentive problems . Through the psychological contract abroad on related concepts , theories and analysis of the status quo , to knowledge workers as the research object , building incentive model ; prepared in previous scale depending on the circumstances on the basis of the corresponding modification of the knowledge-based staff conducted a survey , the use of analysis software for data analysis. Through analysis, validated psychological contract between organizational responsibilities and employee responsibilities dimensional structure is reasonable, also found that knowledge workers and breaches of psychological contract fulfillment and employee satisfaction and turnover intention has significant correlation by regression analysis to further clarify the specific association between the variables . Based on the empirical study , we constructed a knowledge worker for psychological contract incentive model . Finally , according to the findings and patterns , made ??some psychological contract through effective management ways to improve employee satisfaction , reduce employee turnover intention of specific measures to enable employees and businesses on the other side clearly aware of their obligations and duties as possible to achieve the expectations of each other , reducing the lower sides satisfaction things happen for enterprises fully understand the mindset of employees , effectively motivate employees, improve enterprise management provides some reference and reference.
