Abstract


Era of knowledge economy, competition among enterprises in the final analysis is the talent competition. Knowledge workers is the core of human resources, their value is reflected not only in their own labor on, but also because they can contribute innovative ideas and thoughts. However, the reality enterprises, knowledge workers voice behavior was not so satisfactory. Previous studies have shown that psychological contract violation can significantly affect employee voice behavior. The dynamic nature of today's organizational environment makes a significant psychological contract violation has become very common. Based on this background, this study from the Perspectives of psychological contract management, knowledge workers effectively avoid the occurrence of psychological contract violation, inspire them to show more voice behavior, for the sustainable development of enterprises has important significance. In this study, knowledge workers for the study, from the perspective of psychological contract violation explore voice behavior stimulate knowledge workers effective way; while the introduction of organizational justice as regulation, further studies psychological contract violation and voice behavior of mechanisms. During the study, the first is the psychological contract content and structure and the formation of psychological contract violation, voice behavior, and organizational fairness three core variables related to the literature review and theoretical analysis to derive hypotheses, empirical research model was constructed; Then empirical research, through from Guangzhou, Shenzhen and other enterprise knowledge workers issuing questionnaires, and use SPSS16.0 software for statistical analysis. Data analysis showed that: the psychological contract of knowledge workers can be divided into three dimensions: the transaction dimension, relational dimension and development dimension, which reflects the atmosphere of teamwork interaction between knowledge workers more prominent dimension of psychological contract characteristics; knowledge workers deal and relational psychological contract violation on voice behavior has a negative impact, while knowledge workers develop psychological contract breach of voice behavior was not significant; procedures are fair and equitable interaction effects on voice behavior was positively effect; procedural fairness of the transaction psychological contract violation, relational psychological contract between the breach and the voice behavior played a significant regulatory role, procedural fairness in the development of psychological contract breach and voice behavior was not significant between; interactional justice in transactional psychological contract violation, relationships and development of psychological contract breach and psychological contract breach between voice behavior has played a significant regulatory role. Finally, this study discusses these findings were presented to stimulate knowledge workers voice behavior management responses, noting the limitations of this study and future research directions.
