Organizational citizenship behavior (OCB) has been defined as "contributions to the maintenance and enhancement of the social and psychological context that supports task performance". Several studies have indicated that OCB facilitates the effective functioning of organizations by lubricating its social machinery. However, since its original connection with a desirable job attitude, OCB has almost always been depicted in a positive manner in subsequent research. Previous studies have emphasized the positive influence of OCB Specially in the hotels, because it’s character of service while overlooking the potentially negative aspects of such behaviors. The purpose of this research is to explore the potentially negative outcome for employees who exhibit OCB and research the relationship of OCB,role realization and work stress.By reviewing the related concepts, theories and contemporary studies in the base of OCB, role realization and job stress, their questionnaires was modified to examine the relationship between OCB and role realization and job stress. The study develop applicable questionnaire, investigate 302 samples in four hotels in Xiamen, use the methods of exploratory, factor analysis, reliability analysis, variance analysis, correlation regression, etc, we find that: there is positive correlation between all the factors of OCB and the factors of role realization; there is correlation between OCB and work stress; there is significantly positive correlation between role realization and work stress;Forth, role realization has intermediary role in the correlation between OCB and work stress.The study put forward and confirmed the OCB’s negative impact on hotel employee. At last, constructive advices about management are presented.
