Abstract


The competition of enterprises is just the competition of talents, especially the core talents. In Jialing Group that is mainly engaged on the motorcycles’research & development, production and sales, the research fellows in this enterprise group take on the motorcycle products’development, design and innovation, and the level of their work efficiency and quality will have a direct relationship with the survival and development of the enterprise. So how to attract, retain, train and effectively stimulate these research fellows becomes an important issue. As an important stimulation means, compensation is not only the recognition or return to the contributions of the staff, but also the management process that translates a set of enterprises’strategic objectives and values into concrete action programs, and supports the staff to implement these actions. Therefore, to establish a suit of research fellows’compensation system based on enterprise’strategy has a pivotal role to make the enterprise have an advantage in the competition.On the basis of defining the concept and composition of compensation, the compensation system based on strategic, the compensation strategic framework, the basic theories relevant to compensation, and the literature review of the compensation system design based on strategic at home and abroad, this paper puts forward the research fellows’compensation strategy according to analyze the relevant strategy and organization structure of the Research Institute of Engineering Technology of Jialing Group and consider the characteristics and needs of the research fellows. Then this paper points out and analyzes the problems of the current research fellows’compensation system according to the questionnaire survey. Finally this paper has designed a suit of research fellows’compensation system based on strategy under the guidance of the compensation strategy, including the basic salary, the broad banding technology grade salary, the performance salary, the welfare, item bonuses, the long-term incentive of technology stock rights, the intrinsic compensation, among which the emphasis is on the broad banding technology grade salary and the performance salary. In the design of the broad banding technology grade salary, this paper takes both capability and longevity factors into consideration in the technical titles evaluation system, and quantitatively defines the research fellows’capabilities according to introduce the competency models, and on the basis of which implements the broad banding technology grade salary. In the performance salary, this paper makes the research fellows’performance assessment quantitative according to using KPI&BSC. At last this paper has designed the auxiliary system of the compensation system to make the compensation system perfect and effective.
