Abstract


Objective:by investigating the level of job satisfaction and turnover intention among doctors in township hospital in L county of Hunan province and analysing the variation in job satisfaction among doctors by personal characteristics and job satisfaction to influence on turnover intention, we may give the medical institution and government some advice about stabilizing the doctors, reducing staff turnover and establishing the mechanism of making the doctors develop well.Methods:Stratified sampling was designed. Extract and investigate all of the doctors of two bigger health centers and eight smaller health centers who must work for at least one year and volunteered for the research. A translated version of job satisfaction survey (JSS) and a modified scale of turnover intention were used. Describing analysis, t test, one-way ANOVA, SNK test, Pearson correlation and multiple linear stepwise regression were performed by SPSS13.0.Result:The scores of job satisfaction among9dimensions were ranked at a descending order as follow:the work, the workmate, the manager, the communication, the award, the profit, the procedure, the promotion, the reward. The variations in job satisfaction among the doctors were a significant difference (P<0.05) by personal characteristics, sex, age, marital status, educational level, administrative or technical offices, ownership and appointment, years of work experience. There is a positive relationship among age, the reward, the promotion, the profit, the work and the communication (P<0.05). There is a negative relationship among educational level, the reward, the manager, the award (P<0.05). There is no relationship between position and all the9dimensions of job satisfaction (P>0.05). There is a positive relationship among years of work experience, the reward, the manager, the profit, the work and the communication (P<0.05). The scores of turnover intention among3dimensions were ranked at a descending order as follow:III5.75±1.14, II4.57±1.58, I4.55±1.56. The dimension of turnover intention is highest for the possibility of obtaining a job. There is a negative relationship between the9dimensions of job satisfaction and turnover intention (P<0.01). Turnover intention was explained by42.3%with the reward, ownership and appointment, administrative or technical offices, the award, the procedure, positional titles and educational level, the satisfaction of the reward plays the most important role. Conclusions:1. The job satisfaction among doctors in Township Hospital in L county of Hunan province is at ordinary level, and they had the lowest degree of satisfaction in the reward. The dimension of turnover intention is highest for the possibility of obtaining a job.2. Years of work experience had bigger influence on job satisfaction.3. There is a negative relationship between the9dimensions of job satisfaction and turnover intention. The satisfaction of the reward plays the most important role in turnover intention.
