Abstract


The object of this paper is a design department of a Research Institute of the Ministry responsible for the important task of a high-tech research and development in the field , we start from the analysis of an organization's existing type , focused on the type of organization should attract and retain personnel for organizational state of the typical needs and satisfaction with the status quo , propose targeted human resource management practices . The purpose of this study are: 1, analysis of the type of professional values ??of the researchers and find typical values ??. 2, the analysis of the needs and satisfaction of typical professional values ??. 3, for the typical professional values ??of staff incentives . This article uses the literature review , survey questionnaires and interviews combination of research methods , interviews carried out twice , respectively, after the design phase of the questionnaire and statistics . The results show that the organization of the typical type of career anchor is creative , diverse , managed and technology-based ; statistical analysis of data and interviews for the researchers identified four typical career anchor type in the current incentive demand , they showed very consistent with the overall tendency factors are most in need of improved career opportunities , training opportunities , personnel selection , assessment , the organization's management system and organizational opportunities for participation in decision-making . Accordingly, the proposed incentives for the current organization , including: promotion channel to get through the career of researchers , application the career anchor tools to assist recruitment and promotion , to improve the training system , the rational allocation of staff, a combination of incentives and by - the - job incentive typical career anchor type , detailed evaluation to increase opportunities for employees to participate in organizational decision making , and gradually improve the management system of the organization .
